ATS Waves Thought by Jeremy Lyons
Before we get wet surfing this subject, I want to make a call out. I’m going to attribute this to Brandon Jeffs because it was either a conversation we had, a presentation he made, or the second-hand mentioning of something he said.
Now without further ado, let’s get into it. For this model, we’re ignoring custom-built solutions that leverage a form-spreadsheet model (e.g., leveraging Smartsheet, Notion, or Google Form/Sheet). These would fall outside of the model, and if they needed to be placed anywhere, it would be a Wave 2.5.
Wave 1 - The Filing Cabinet
Sophistication Score: 0
Quick Search Capabilities: No
The original ATS was a filing cabinet. All the resumes that came would be sorted and stored in files so that they could be retrieved later if a similar role opened up. If your resume got lost or was eaten by a dog, you were out of luck.
Wave 2 - The CRM
Sophistication Score: 3
Quick Search Capabilities: Yes
Enterprise-level customers looked at Recruiting, then at Sales, then back to Recruiting and said, “Hey you know what? Recruiting sort of follows a traditional sales cycle, with prospects entering and exiting a pipeline on a product (aka a job) that is being pitched. Why don’t we try repurposing our Sales system to work for people too!” Only thing is, applicants and possible customers need different things. The systems weren’t built in such a way to allow separate feedback to be submitted and considered without aggregating everything together. But they did provide structure and allow companies to better organize/store candidate information for retrieval.
Wave 3 - The Modern ATS
Sophistication Score: 6
Quick Search Capabilities: Yes
Some entrepreneurs realized the issues and slightly dehumanizing aspects of the CRM ATS and said, “Hey you know what? Let’s bring humanity back into this and try to improve things! Jobs are not products, and people are people.” So, they built the modern ATS, capable of gathering feedback, creating a different experience, and giving Recruiting teams the data they needed to be effective. Were the first iterations perfect? No. Were the second iterations perfect? Nope. But now, there are options that matched different companies based on modern research around human psychology and their company culture. Need structured interviews because the science backs that this reduces bias? Check. Need to create and put processes in place for different roles and departments? Check. Don’t have a specific doohickey that does scheduling? Someone built something for that, and you can add it as a point solution. Want to recall information and not start from scratch every time you open a new role? Check and check.
We’re still in this phase but slowly moving towards…
Wave 4 - The Next Generation ATS
Sophistication Score: 9
Quick Search Capabilities: Yes
Having seen the good, the bad, the ugly, and heard the lamentations of the candidates, a new class of ATS has entered the game. These ATS, enabled by technological advancements in AI, create a whole new hiring experience for everyone involved in the candidate journey. On the candidate side, they are able to self-schedule interviews or drive their own interview process in some cases. On the interviewer side, they are able to fully engage with candidates because there is a notetaker there. Recruiting teams and C-Suite Executives are able to see data, in real-time, to make decisive hiring decisions or pull it using naturally phrased questions.
