Musings on Change Management by Jeremy Lyons
This week I had the opportunity to join Michelle Yoshihara (Greenhouse) and Jakob Gillmann (HiPeople) on a webinar to discuss change management. Getting a few things out of the way:
Michelle is one of my favorite RecOps practitioners around and I learn something knew every time I get to chat with her.
Jakob and the HiPeople team have been putting on excellent webinars this year. I like that Jakob shows up with data to back up the talking points.
Now that those are out of the way, let’s get into it.
Change management is hard but it is also one of the biggest and most important things a RecOps person will do throughout their day and week. Change management done right feels smooth and easy, often unnoticed and forgotten despite the messaging and documentation in the lead-up. Change management done incompletely, on the other hand, is sandpaper.
Here are three thoughts I wanted to share post-webinar:
Change management isn’t as mechanical as it is presented - Unfortunately, many of us learn change management on the job. It is usually told to us as “Go and communicate this change.” So we write up an email or Slack message with an SOP so key dates and press send. Roll-out day comes, and suddenly you are flooded with messages about how no one knew, or people don’t understand. What went wrong? Well, change is hard, and not everyone is paying attention at all times, nor is perfect at all times. Maybe this is one reason AI increases efficiency, but whenever you are putting changes in place, be aware of all the information you are putting forward. Give the Why/context.
Who delivers the information is almost as important as the information itself - You know the adage “people buy from people”? People learn better from people they want to learn from. You can be an amazing RecOps person, but if the team doesn’t like you or respect your style, it doesn’t matter if you just walked in and said, “I’ve removed all your headaches through this one change, and everyone is getting a bonus for it.” People will have already tuned you out. Now, I’m not saying you have to be everyone’s best friend on the team, but you need to be someone worth listening to.
Design for all levels, not the top - The biggest mistake I see a lot of early RecOps practitioners make when it comes to change management is that they design the rollout and the comms for the team’s high performers and largely ignore the middle to bottom. The problem with this take is that you aren’t meeting the team where they are or making the change accessible. You don’t need to dive into how the sausage is made, but you need to make sure that all the changes feel tangible to everyone.
