Cognitive Load
It is no secret: As a TA/RecOps professional we use an immense amount of brainpower pivoting from topic to topic at a both strategic and tactical level. It is not easy going from data to programs and employer branding to systems all within a flash. And yet… we do it all the time. Even as the years go one, the cognitive load to do it doesn’t get any lighter.
What is cognitive load?
Cognitive load refers to the amount of information our working memory can process at any given time. It is also a theory that has prominensce in instructional design.
Is all cognitive load the same?
No, there are actually three types. They are:
Intrinsic load. This is often described as the inherent difficulty of the subject matter. Think of it as the RAM requirement for a piece of software, like a web browser or a word processor. It is generally considered fixed; you cannot change the intrinsic load.
Germane load. This memory portion is devoted to integrating new information and creating/modifying a schema. It is similar to the memory usage of your computer while it’s installing programs. You should increase this load, as this will help improve the amount of memory devoted to integrating new information into you. The more memory you can devote, the more efficiently you can consume new content.
Extraneous load. This is the portion of memory that is taken up by processes not related to learning at all. This is equivalent to the memory used by all the hidden programs running in the background in your system tray. You should aim to reduce extraneous load as much as possible. By closing programs, you free up memory you aren’t using so that the memory can be used to install new learning as efficiently as possible.
How does this help in RecOps?
The ability to balance intrinsic, germane, and extraneous load not only helps you be more effective and focused but also helps when you are building enablement programs. We’ve all been in training or followed instructions that either didn’t make sense or were doing too much. By recognizing and understanding your stakeholders, you can break up pieces into smaller parts or look for ways to automate so people don’t have to think, only react.
Do you have any recommendations if I wanted to read more about cognitive load?
Yes! We read several articles but liked this one the best.

#YourNextHire / People Looking In the RecOps Community
Short Bio
With nearly a decade in Recruiting Operations, I can confidently say I've done it all. I began my career as a Recruiting Coordinator at Wayfair and most recently, was the Recruiting Operations Manager at Klaviyo, a small software company. I love the growth phase of companies - building foundations, iterating on processes, and ensuring that everyone's experience (recruiting, HMs, and candidates) goes as smoothly as possible. I'm also an experienced people manager and truly enjoy advising my team and helping develop both their hard and soft skills, setting them up for success in their careers.
Roles I’m Looking For
Recruiting Operations Manager/Sr. Manager
TA Enablement Manager
Recruiting Programs Manager
