If you know me, you know I use movies as a frame of reference to convey ideas… a lot. Part of this is because most people tend to remember movies, and another part is that you can find ways to connect stories to real-life situations. A few months back, I pointed out that the relationship between Recruiting and Recruiting Ops is like the end of Thelma and Louise. This week, I’d like to use The Godfather.
Never saw The Godfather. Tell me more.
It is a crime epic directed by Francis Ford Coppola, chronicling the Corleone family's rise to power amidst in the New York Italian mafia. To some, it is considered one of the best movies of all time, behind Citizen Kane.
One of the more fascinating relationships in the movie is between the Don and their consigliere. The role of the consigliere is to serve as the Don’s family's legal expert and problem solver, using their intelligence and diplomacy to provide strategic advice and mediate conflicts within the organization. The role is essential in maintaining the family's interests and navigating the complex dynamics of the mafia world. In the movie, one reoccurring theme is whether or not a consigliere is a wartime one or not.
Why does this pertain to RecOps?
In TA/Recruiting departments around the world, the role of the RecOps Leader is similar to the consigliere due to the close relationship the position needs to have with the Head of TA. To be effective, RecOps Leaders need to know and understand the direction the Head of TA is taking the function and work with different stakeholders to make it a reality. Because of the RecOps role’s access to the systems and data, Heads of TA often have very different conversations with their RecOps Leader than they do with their other managers. If there is a strong and trusting bond, the RecOps Leader may be sent to meetings on behalf of the Head of TA or step in for the Head of TA if they’re out for an extended period of time.
You mentioned wartime consigliere. What is a wartime consigliere?
In the story, a war breaks out between the five mafia families over the attempted assassination of Vito Corleone (played by Marlon Brando) and subsequent reprisals by the Corleone family. During this time, Tom Haggen (played by Robert Duvall) is consigliere for the Corleone family. His responsibilities become even more critical as he not only provides counsel on legal matters but also plays a significant role in advising the Corleone family's leadership on strategic decisions related to survival, defense, and expansion. Additionally, he serves a vital role in negotiating with rival families and making difficult choices to ensure the family's interests and safety. However, he is dismissed when Michael Corleone (played by a young Al Pacino) becomes head of the Corleone family as some of Tom’s perceived decisions didn’t prevent certain death.
How does this pertain to the RecOps Leader, though?
Every RecOps Leader brings with them different experiences that have shaped them. Based on those experiences, a RecOps Leader can be either a turbulent or stable leader. For clarity, turbulent here does not mean that the individual is all over the place and chaos incarnate. Turbulent means that this individual has been in situations (e.g., multiple layoffs or mergers/acquisitions) where ambiguity reigns supreme and is asked to provide stability in the storm. They’re characterized by quick and decisive action or builders because the car must be built while driving.
Stable, on the other hand, is not a sweet summer child, but their come-up was much different. I call it stable because it was inspired by Publilius Syrus’s quote, “Anyone can hold the helm when the sea is calm.” Maybe they’ve never dealt with system implementations because the tools and processes were already built when they arrived, and they just needed to maintain them. Maybe the company they’re at is at a stage where many of the lessons are learned people aren’t asked to wear multiple hats. It doesn’t mean they're less skilled than a turbulent. It just means their skills might be different with more of a desire to build consensus.
If you caught my LinkedIn post on Wednesday, this is what makes interviewing for a RecOps leadership position so difficult and one detail hiring teams can often overlook. It is not as simple as looking at the companies the candidate has been at and making a snap decision about whether or not they are turbulent or stable. In assessing the RecOps candidate they want, companies should take a long look at the upcoming road ahead and determine if they need a turbulent or stable since dropping a stable in an all systems-go situation might not set them up for success,
Your chart above says turbulent and stable under RecOps, not wartime. If you are drawing parallels, why not use wartime?
People like to use words for dramatic effect, but in the process, it can lead to that word losing impact. People often say it is the War for Talent, but that is a misusage of the word war meant to sell headlines. And even though the Satre quote, “When the rich wage war, it is the poor that die,” has played out in real life over the last year as “When the big companies over hire, it is the employees who suffer the layoffs,” war (and its impacts) should never be cheapened.
Recruiting is not a life-or-death endeavor and therefore doesn’t need violent undertones to make a point. It is better to say turbulent over wartime and stable to mean peacetime because that is more accurate.
